Abstract
Bu araştırma, öğretmen algılarına göre okul yöneticilerinin hizmetkâr liderlik, örgütsel güven ve örgütsel bağlılık düzeyleri ile bu değişkenler arasındaki ilişkiyi analiz etmek amacıyla yapılmıştır. Araştırma nicel araştırma yaklaşımı kullanılarak yapılan betimsel ve ilişkisel bir araştırmadır. Araştırmanın evreni 2023-2024 öğretim yılında Mardin İlinin Merkez Artuklu İlçesindeki kamu okullarında görev yapan 2993 öğretmenden oluşmaktadır. Araştırmanın örneklemi ise kolay ulaşılabilir örnekleme tekniğiyle seçilen 413 öğretmenden oluşmaktadır. Araştırma verileri kişisel bilgi formu, Hizmetkâr Liderlik Davranışları Ölçeği, Örgütsel Bağlılık Ölçeği ve Örgütsel Güven Ölçeği kullanılarak elde edilmiştir. Veriler araştırmacının bizzat okullara giderek öğretmenlere ölçekleri uygulaması ile ölçeklerin Google forma dönüştürülmesi şekliyle online olarak toplanmıştır. Toplanan veriler SPSS 27 programıyla analiz edilmiştir. Araştırmanın kuramsal çerçeve bölümünde liderlik türlerinden ve hizmetkâr liderliğin ayırt edici özelliklerinden bahsedilmiş, ardından örgütsel bağlılık detaylarıyla ele alınmıştır. Ayrıca araştırmanın bir diğer değişkeni olan örgütsel güven de boyutlarıyla ele alınarak detaylandırılmıştır. Araştırmanın bulgularına göre elde edilen bulguların incelendiği bölümde ise literatürün büyük ölçüde desteklendiği gözlenmiştir. Görev yapılan okul türü değişkenine göre ilkokul öğretmenlerinin genel olarak daha yüksek hizmetkâr liderlik, örgütsel güven ve örgütsel bağlılık düzeylerine sahip olduğu belirlenmiştir. Diğer taraftan okul büyüklüğünün öğretmenlerin liderlik ve örgütsel bağlılık düzeyleri üzerinde daha etkili bir faktör olabileceği bulgulanmıştır. Hizmetkâr liderlik, örgütsel bağlılık ve örgütsel güven düzeyleri arasında anlamlı ve pozitif bir ilişkinin olduğu, bu üç değişkenin de birbirini önemli ölçüde desteklediği görülmüştür. Cinsiyet, kıdem yılı, öğrenim durumu, okulun bulunduğu bölgenin sosyo-ekonomik yapısı, medeni durum ve yaş değişkenlerine göre öğretmen algıları arasında hizmetkâr liderlik, örgütsel güven ve örgütsel bağlılık düzeylerinde anlamlı fark bulunmamıştır. This research was conducted to analyze the relationship between school principals' servant leadership, organizational trust, organizational commitment levels, and these variables according to teacher perceptions. The research is a descriptive and correlational study conducted using a quantitative research approach. The population of the study consists of 2993 teachers working in public schools in the Central Artuklu District of Mardin Province during the 2023-2024 academic year. The sample of the research consists of 413 teachers selected using the convenience sampling technique. Research data were obtained using a personal information form, Servant Leadership Behavior Scale, Organizational Commitment Scale, and Organizational Trust Scale. The data were collected by the researcher personally visiting schools and applying the scales to teachers, as well as by converting the scales into Google Forms and collecting them online. The collected data were analyzed using the SPSS 27 program. In the theoretical framework section of the research, leadership types and the distinctive features of servant leadership were discussed, followed by a detailed examination of organizational commitment. Additionally, organizational trust, another variable of the research, was elaborated on by discussing its dimensions. In the section where the findings of the research were examined, it was observed that the findings largely supported the literature. It was determined that primary school teachers generally have higher levels of servant leadership, organizational trust, and organizational commitment. On the other hand, it was found that school size may be a more influential factor on teachers' leadership and organizational commitment levels. A significant and positive relationship was found between servant leadership, organizational commitment, and organizational trust levels, and these three variables were found to significantly support each other. There were no significant differences in teacher perceptions of servant leadership, organizational trust, and organizational commitment levels according to gender, seniority, educational status, socio-economic structure of the region where the school is located, marital status, and age variables.
